The power of role modelling

At Ignite Inclusion, we work with leaders to build psychologically safe workplaces. Yesterday I delivered a workshop on sexual harassment — and the most powerful moment wasn’t when I spoke

During the session, we explored the roots and impact of sexual harassment, including how gender stereotypes, hierarchy, and social power shape workplace behaviour. We also discussed what it means to speak up when something is inappropriate.

Then the leaders modelled it

In a role play, senior leaders called each other out, demonstrating that challenging behaviour isn’t just acceptable — it’s expected. One leader even shared that he wanted to be challenged and signposted others who would hear feedback if someone didn’t feel comfortable speaking to him directly. That simple act of vulnerability transformed the room: it made the abstract concept of psychological safety real.

This moment highlighted something crucial: leadership behaviour shapes culture more than policies ever can. Employees, especially junior colleagues and interns, watch what leaders do, not just what they say. When leaders show curiosity, accountability, and willingness to be challenged, they send a powerful signal that speaking up is safe and valued.

What struck me most was the cultural context. This team navigates hierarchy and social power differently than a typical UK office. Yet the leaders’ conscious choice to role model respectful challenge transcended culture — creating space for everyone to engage authentically.

Takeaway: Policies matter, but culture is lived through leadership behaviour. The most effective leaders don’t just set the rules; they show, in real time, how to uphold them — even when it’s uncomfortable.
